KAJIAN LITERATUR TENTANG REWARD DAN PUNISHMENT BAGI KARYAWAN MILENIAL DAN GEN Z

Perubahan komposisi demografis tenaga kerja menuntut organisasi menyesuaikan sistem reward dan punishment agar selaras dengan ekspektasi generasi milenial dan Gen Z. Temuan terbaru menunjukkan bahwa Gen Z lebih menghargai reward yang cepat, digital, fleksibel, dan berbasis hasil, sedangkan milenial lebih menekankan pengakuan formal, pengembangan karier, keseimbangan hidup, dan umpan balik yang bermakna. Di sisi lain, punishment yang terlalu keras, tidak transparan, atau mempermalukan karyawan cenderung menurunkan keterikatan kerja dan merusak kepercayaan. Penelitian ini bertujuan mengkaji literatur mengenai reward dan punishment bagi karyawan milenial dan Gen Z melalui pendekatan kualitatif berbasis studi kepustakaan. Analisis dilakukan secara deskriptif-interpretatif dengan menelaah temuan terkait motivasi kerja, preferensi penghargaan, disiplin, dan retensi karyawan. Hasil kajian menunjukkan bahwa reward yang efektif bukan hanya bersifat finansial, tetapi juga mencakup recognition digital, fleksibilitas kerja, peluang belajar, mentoring, dan apresiasi yang relevan dengan tujuan kerja. Punishment yang efektif bersifat korektif, proporsional, dan komunikatif. Dengan demikian, reward dan punishment perlu diposisikan sebagai instrumen manajemen perilaku yang adaptif, transparan, dan mendukung keberlanjutan organisasi.
